They perform better, work harder, and are more loyal to the firm. In turn, unlike in toxic cultures, this reduces churn, which can be incredibly costly to both firms\u2019 bottom lines and their overall culture.<\/span><\/p>\n<p><span style=\"font-weight: 400\">But what makes a good culture, and what happens when firms get their culture wrong? Let\u2019s dive into the four cultural cornerstones that create high-performing law firms.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">1. Work\/life balance<\/span><\/h3>\n<p><span style=\"font-weight: 400\">More isn\u2019t always merrier. Working lawyers to the bone might result in more billable hours in the short term, but it also increases burnout and employee turnover in the long term. Mental health awareness<\/span><\/h3>\n<p><span style=\"font-weight: 400\">There\u2019s a strong link between work-life balance and improved mental health. However, no matter how hard firms try, they ultimately can\u2019t control how their employees feel. So what can they do?<\/span><\/p>\n<p><span style=\"font-weight: 400\">For starters, firms must <\/span><a href=\"https:\/\/www.law.com\/2021\/08\/24\/whats-driving-top-firms-to-pay-lawyers-more-to-do-less\/?utm_source=email&amp;utm_medium=enl&amp;utm_content=20210826&amp;utm_campaign=morningminute&amp;utm_term=law\"><span style=\"font-weight: 400\">understand the importance of mental health<\/span><\/a><span style=\"font-weight: 400\"> and actively encourage employees to speak about how they feel. Or, if they want to go one step further, they can take a leaf out of Baker McKenzie\u2019s book by introducing <\/span><a href=\"https:\/\/www.cityam.com\/law-firms-offer-wellbeing-support-to-burnt-out-staff\/\"><span style=\"font-weight: 400\">comprehensive wellbeing initiatives<\/span><\/a><span style=\"font-weight: 400\"> for their staff.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">3. Mentorship<\/span><\/h3>\n<p><span style=\"font-weight: 400\">Unfortunately, junior lawyers often bear the brunt of toxic workplace culture. That\u2019s not to say that senior lawyers escape it entirely, but the <\/span><a href=\"https:\/\/www.lawgazette.co.uk\/practice\/younger-lawyers-unhappy-about-working-hours\/5110787.article#:~:text=Lawyers%20under%2040%20do%202%2C250,more%20than%20lawyers%20over%2060.\"><span style=\"font-weight: 400\">statistics show that younger lawyers work far longer days<\/span><\/a><span style=\"font-weight: 400\">. They\u2019re the ones forced to pick up the grunt work and grind it out day after day.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">While this is sometimes simply part of the job, firms can make life more bearable for junior lawyers by providing ongoing mentorship opportunities. Most lawyers will gladly tough it out in the short-term\u2014so long as they benefit in the long-term.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">This is even more important post-pandemic. Remote working hampered mentoring opportunities, with <\/span><a href=\"https:\/\/f.hubspotusercontent20.net\/hubfs\/209075\/MLA_LawyersPerspectivesReturnToOffice_051021.pdf\"><span style=\"font-weight: 400\">57%<\/span><\/a><span style=\"font-weight: 400\"> of lawyers saying mentorship has taken a hit at their firms since the pandemic began.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">By providing mentorship opportunities, firms can upskill their junior staff while keeping them engaged and productive. Win-win. Consider that <\/span><a href=\"https:\/\/www.cnbc.com\/2019\/07\/16\/nine-in-10-workers-who-have-a-mentor-say-they-are-happy-in-their-jobs.html\"><span style=\"font-weight: 400\">91% of employees<\/span><\/a><span style=\"font-weight: 400\"> with mentors are happy in their jobs. Mentorship doesn\u2019t even have to be formal or prescriptive\u2014<\/span><a href=\"https:\/\/f.hubspotusercontent20.net\/hubfs\/209075\/MLA%20-%20Web%20Research%20Page%20PDFs\/MCM211_MLA%20Millennial%20Survey%20Findings_FINAL.pdf\"><span style=\"font-weight: 400\">72%<\/span><\/a><span style=\"font-weight: 400\"> of millennial lawyers say that informal mentorship has been fundamental to their career success.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">4. Recognition and rewards<\/span><\/h3>\n<p><span style=\"font-weight: 400\">Legal work can sometimes be a slog\u2014that\u2019s unavoidable. But it\u2019s all worth it if lawyers are recognised and rewarded for their performance.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">Firms should actively celebrate employees who go the extra mile, whether individually or by supporting their colleagues. Firms can\u2019t let dedication and hard work go unnoticed. If they do, employees who consistently go above and beyond will begin to feel disillusioned.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">By publicly recognising and rewarding great work, firms will incentivise all their staff\u2014from paralegals to named partners\u2014to consistently raise their performance levels.\u00a0<\/span><\/p>\n<h2><span style=\"font-weight: 400\">5 steps to building the right law firm culture<\/span><\/h2>\n<p><span style=\"font-weight: 400\">Enough of the theory\u2014let&#8217;s dig into the five steps firms can take to build a winning culture.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">1. Take stock of your current culture<\/span><\/h3>\n<p><span style=\"font-weight: 400\">As management consultant and all-round business guru Peter Drucker once <\/span><a href=\"https:\/\/hbr.org\/2010\/10\/what-cant-be-measured\"><span style=\"font-weight: 400\">commented<\/span><\/a><span style=\"font-weight: 400\">, \u201cWhat gets measured gets managed\u201d. Therefore, if you want to improve your firm\u2019s culture, you must measure what it\u2019s currently like.<\/span><\/p>\n<p><span style=\"font-weight: 400\">Start by seeking out feedback. Ask your team to complete anonymous employee surveys\u2014this will encourage them to speak truthfully.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">Ideally, include a mix of quantitative (e.g. \u201con a scale of 1 to 10, how would you rate our culture as things stand\u201d) and qualitative (e.g. \u201cHow can we improve our culture moving forward\u201d) questions.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400\">Seek out negative feedback\u2014this exercise is pointless otherwise. It might be painful to hear, but you can\u2019t create a better law firm culture by sweeping problems under the rug.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">2. Identify what is\/isn\u2019t working<\/span><\/h3>\n<p><span style=\"font-weight: 400\">Once everybody has completed the survey, evaluate the answers. Pay attention to what your junior and your senior lawyers have to say. The answers to your survey will clearly demonstrate what your firm\u2019s doing well, and most importantly, what you need to improve moving forward. You can then identify high-priority issues that you should fix as soon as possible.\u00a0<\/span><\/p>\n<h3><span style=\"font-weight: 400\">3. Define your vision and values\u00a0<\/span><\/h3>\n<p><span style=\"font-weight: 400\">Work out what your dream firm looks like, defining your vision and values. Keep the survey answers in mind when doing this.
